The Stepping Up Founder

When growth is possible, but not yet inevitable


There is a point in many agency journeys where things start to feel heavier.

The work is coming in. The team is growing. Opportunities are opening up. And yet, instead of feeling energised, the founder feels stretched, distracted, and permanently “on”. This is often the moment someone identifies as a Stepping Up Founder. Not because they are failing, but because the agency is asking something new of them.


This is not the next rung on a ladder

It’s important to say this upfront. Stepping Up is not a phase you graduate into on your way to scaling, nor is it a point of no return.

Many founders step up for a period, then intentionally return to a more freestyle model. Others step up in one part of the business while keeping other areas deliberately simple. Some step up because they want to test what growth could look like, not because they are committing to it forever.

The founder profiles are not a linear path. They are lenses, tools to help you decide where to focus your energy based on what you want from your agency for the next 1-3 years. 

What “stepping up” really feels like

At this stage, founders are often still deeply involved in the work, but increasingly aware that this is becoming a constraint.

They might notice that:

  • Decisions keep landing back on them

  • Team members are waiting for answers rather than taking ownership

  • Growth feels exciting in theory, but chaotic in practice

  • Time for thinking has been replaced by constant reacting

The agency is no longer fragile, but it is not yet robust. And the founder is sitting in the middle of everything. This tension is the signal.

The real work is not growth, it’s design

The biggest misunderstanding at this point is thinking the solution is simply more effort: More hires. More clients. More pushing.

In reality, stepping up is about design. Designing clarity where there has been instinct. Designing structure where there has been goodwill. Designing space for the founder to lead rather than produce.

This is where founders begin to ask different questions:

  • What is my role now, and what should it become?

  • Which decisions genuinely need me, and which don’t?

  • What does “good” look like for the next 12 to 36 months?

These are uncomfortable questions, especially for founders who built the agency through ‘doing’.

Holding multiple identities at once

Many Stepping Up Founders still identify strongly with the Freestyle mindset. They want autonomy, flexibility, and enjoyment. They are not chasing scale for its own sake.


Stepping up does not mean abandoning the parts of agency life you value. It means putting enough structure in place to protect them. Without that structure, growth tends to happen accidentally, and accidental growth is where burnout lives.


A temporary posture, not a permanent identity


For some founders, stepping up leads to scaling. For others, it leads to a clearer, more sustainable version of a Freestyle business. For many, it becomes a recurring posture they return to whenever the agency shifts.


The purpose of this profile is not to blindly push you forward. It is to help you pause, design intentionally, and decide what kind of growth, if any, you actually want.
